I will start as a housekeeping manager of the afternoon shift in the big 1014 rooms luxury hotel in US?

I have 3 years of experience as executive housekeeper in a small 120 rooms hotel.
They hired me after 2 months of interviewing.
My task will be raise the bar of afternoon shift.They are not satisfied and I am supposed to fix it.
I was so close to my employees in the small hotel and I used very friendly approach.I know I have to change my approach, everybody will be watching me and expect the results.
Can you give me any advice how to start, set up action plan,get to know people.
My style is to be friendly and nice(I know how hard the housekeeping job is) I am not sure how to grab it and I know the most important thing is how I start.

Large or small, any organization’s leader needs to sincerely believe that her front-line folks are her greatest assets and TREAT them that way. First find out who your super-stars are and make sure they know that they are valued. Your mission is to build the rest into super-stars. Give them all the tools and support they need to make YOU look good!
